    Hi all,

       I am hoping that a few of you could share what your institution's career progression looks like for core facility managers. Do you ever have a title change? And is there ever any jump into "assistant director" positions, or do you keep the director title (and variants) for faculty only? Thanks for your input!

    Hi Mary,

    I'm from University of Louisville.  I'm an assistant director and I do not have a PhD.  I've been working in sequencing cores/pharmacogenomic lab for about 20 years and have been promoted along the way to make it where I am now. While I've only helped recruit one director and cannot speak for the entirety of our community, there certainly is a stigma in our university that the Director level should be a PhD, however that has not and is not always the case.  The assistant directors (not many here) that I know are not PhD's.  All of the current directors that I know are.  I'm eager for that tradition to change!

    Mary,

    I work in a state university system (w/ 12 universities as part of the SUS in FL). Our Cores are decentralized and under the purview of each Department head with minimal control from the VP-Research.

    We have three categories for Core staff. We all are classified as 12-month specialized faculty (cf. 9-month faculty). Our titles are not fancy: Asst in Research, Assoc. in Research, and Senior Research Associate. All of these require minimally a master's level education and/or training. Level I and II provide 2-year contract with renewal or non-renewal decided after the first year. The Level III provides 4-year contract with renewal or non-renewal decided after second year.

    One is eligible for promotion after minimum of 5-years of service with at least 15% increase in salary to second or third level respectively. We submit a binder similar to f9-month faculty, and it is evaluated at the departmental and dean's level before each promotion. There are no guaranteed yearly raises but are negotiated (2% is common) as part of collective bargaining unit with 9-month faculty (Professors, Assoc Prof. etc.,)

    Hi Mary,
    At the Icahn School of Medicine at Mount Sinai, if the managers have either a higher degree or extensive experience, we promote them to technical director roles, with the overseeing faculty being the scientific director. If the manager has a PhD, we also add assistant and associate research professor appointments in the mix to increase the number of promotions and thus talent retention. This also helps with a succession plan in case the scientific director has their research program and decides to step down from the core responsibility. All of this depends on the core manager's performance, reflective of their dedication to the core services, staff training, and personnel management.

    Hi Mary,

     All of our core directors are staff. We do have assistant director positions as an option, but realistically that need is only there for our larger cores. Our microscopy and flow cores, for example, are one or two staff cores, and will probably never have the staffing to justify an assistant director position. Our staff go through assistant-associate-senior scientist, then assistant director if the staff load justifies it, then core director. From there, there isn't much room to move further. I have two directors who have moved into partial administrative positions (as overarching coordinators), but those positions are few, and I don't really see that as a viable career path for most people.

    Hi Mary,

    Duke doesn't have core specific job titles, so the ones we use are the same as a research lab and those are Research Tech (II and III), Research Analyst (I, II and Senior), Associate research laboratory manager, and Scientific/research laboratory manager.  Technically, my title is associate research laboratory manager, but in practice my director refers to be as the assistant director, because it what makes sense in other peoples' eyes, but it's a title that doesn't actually exist.  While a PhD isn't required to be a Director (as least I don't think it's required), it tends to be the case, with Directors having Professor titles.  I don't have a PhD and I think I've hit my limit in moving up.

    We created a core-specific job family at my institution in 2023.  For context, we are an independent research institution with centralized cores, and all core directors are staff.  The goal was to create career pathways and recognize the skills unique to core facilities; thus, the base education qualification for most, but not all, positions is a bachelor's degree.  I've attached the full family with their full qualifications criteria, but here is the list. All are exempt positions, except Core Technician. I'm working on one more non-exempt position that will have high school or equivalent as its base education qualification for undergraduates who need to transition from intern to staff.

    Hi Mary,

    I am late to this conversation but hope this is still useful. I have only seen it one time where a manager became an Assistant Director and that was because the Center did not have a director for several years, so the manager was acting as a director during that time. After a while the manager officially became the Assistant Director, and he did not have a Ph.D. For our University the Director has to be a Ph.D because of the FTE associated with directing a lab. They retain 0.70 FTE of their faculty appointment and allocate 0.30 FTE to the Director position. They usually have students, conduct their own research and teach. It is very hard and expensive to have a full time Director position and support their salary 100% from the core budget.

    I started at my institute as a manager and then advanced to a director. I would also say that this is not a common career path. I see more managers going to alternate careers such as in industry. Often advances require a move.

    Hi All,
    I think there are many individuals with extensive experience in shared research facilities who deserve the title "director" and the salary that accompanies it.  It should not be limited to educational degrees but should recognize skills, responsibilities and career experience.  I know of many within our ABRF community that have director or executive director titles without advanced educational degrees.  We need to continue to emphasize this in our institutions so that individuals like Anoja and me can stop saying "this is not a common career path".  We are not "unicorns".

    My signature reads “director”, my official job title says Sr. Lab Manager II. I have a boss who is the faculty director who handles all the University level conversations, but I manage the budget, hiring, firing, purchasing decisions (in consultation with my boss), etc. There are two others like me in our group and two others who have similar roles that are Ph.D.s,, faculty, with teaching responsibilities. I started as a tech 35 years ago and now oversee what used to be two groups within our facility. I have a Masters that I acquired while working full time in the core, but no PhD.

    Thanks to you all for all your contributions to this important topic.

    We also have a very exciting session planned for Sunday, March 29 from 4:30-5:45PM addressing this very topic. This session brings representatives from 6 research support organizations discussing how these allied organizations can come together to collaborate on efforts that promote professional development and career advancement of research support personnel. Topics will include leadership development and recognition programs, effective training programs and best approaches, Career/skills development and tips for  self-promotion, negotiations and self advocacy and mentorship, examples of successful approaches for creating job families for shared research resource personnel, among others.

    The organizations represented are ABRF, American Association of Medical Colleges (AAMC), National Council of University Research Administrators (NCURA), Core Technologies for Life Sciences (CTLS), Association of Independent Research Institutes (AIRI) and Canadian Network of Scientific Platforms (CNSP).

    There are also plans to continue these conversations among these allied organizations beyond our ABRF national meeting.

    At Dartmouth, our core directors are a mix of faculty and staff, but all hold PhDs/MDs, though I don't think this is essential. Experience working in and running a core is generally more valuable than an advanced degree. My personal opinion is that having a faculty director at 10% effort isn't as effective as a staff member dedicated to running the core, and the faculty directors generally rely on a co-director or assistant director to keep things running smoothly. Our biggest barrier to advancement at Dartmouth is that most folks in core facility roles stay there long term – many of our directors and staff members leave after spending 20+ years in the role, so turnover is slow and open positions are rare.

    Like Anoja, I was promoted from manager of the core to director, but I had to really make a case for the title change. I am a strong believer in encouraging promotion and career growth within the core, but I agree that it is a big challenge.

    In a slightly different trajectory, I was a manager of a Core;  then I interviewed for and was hired as a Director at a different Institution.  During the hiring process, there was significant pushback from a contingent of PIs at the new facility because I didn't have a PhD, but I also had several champions (in both research and HR) who successfully supported my appointment.  It was an uphill climb, but I do think my institution is more open to non-PhD Core Directors now than it was then.

    At Van Andel Institute, our core directors are staff.  Only our program director is a research faculty member.
    It was a long process with HR, but we now have a core job family that supports career growth within a position (e.g., Core Director I-II-II) and across positions (e.g., Core Laboratory Manager I-II-III -> Associate Core Director I-II-III -> Core Director I-II-III).  All positions within the job family leave room for experience over degrees. Like Dartmouth, the opportunities for advancing to core director are generally limited due to low turnover as well as core size.  For all other staff, new positions are also often limited by turnover, but opportunities for promotion and career development are available. 
    For core directors at VAI, the landscape has changed as follows:
    • Prior to 2019: cores were primarily led by Core Managers, with a few exceptions
    • 2019 - 2022: developed a Core Director position; promoted 2 core managers to Core Director
    • 2022: replaced the Core Manager/Director track with Core Director I-II-III; shifted all core managers to Core Director I and all Core Directors to Core Director II.
    Since it has been discussed, while many of our directors do have PhDs, because the descriptions were originally written as such, we now have core directors with a range of degrees, including BS, BA, MBA, and MS.  Some of our core directors, and some staff, also hold non-research faculty positions in the Van Andel Institute Graduate School.

    Hi Mary,

    I started as a support staff 'coordinator' of my genomics/spatial/screening core which was organizationally placed under management of our flow core manager, but I was left to my own devices to do the job of a manager/ director to reshape the facility and get the operations and reputation into a good place over 4 years. I have a MSc so don't have the magic Dr in front of my name, but recently I was promoted to a faculty support officer position with the title of Senior Core Scientist and Core Director (though with many hoops to jump through including full academic recruitment process). The breakdowns of my duties are 50% research, 40% service/HR and 10% teaching ((with many hoops to jump through including full recruitment process). I do have teaching obligations, but they are relatively minor and we can include things like technical vendor seminars. The issue I'm facing now is in reporting since we all know authorship is hard to land, and my focus is managing and expanding core services and not a particular research project so to speak, so we're figuring out what they'll let me get away with reporting as 'research' without diverting too much effort away from the smooth operation of the core.

    This involved a lot of self advocating, power user PI's who like the way I run my core and were able to champion the cause from the academic side, a huge amount of support from our admin for new core staff advancement structures, and I think high turn over due to low/stagnant pay brackets for support staff in our institution. But, it did happen this year so I think there is some culture change as well where it's maybe more seen that the skills required to direct and manage a core well are very different than those that are gained from a standard PhD, other than experience with relevant technologies.
